Organizational Culture, Work Motivation, and SME Performance in E-commerce: The Moderating Role of Digital Literacy

Abstract

Micro, Small, and Medium Enterprises (MSMEs) in West Java increasingly rely on e-commerce and digital platforms, making organisational culture, work motivation, and digital literacy important to business performance. This study examined the effects of organisational culture and work motivation on SME performance and assessed whether digital literacy moderated these relationships. An explanatory quantitative design was applied to data collected from 200 SME operators in West Java who used e-commerce or other digital platforms. Data were obtained through a questionnaire and analysed using multiple linear regression and Moderated Regression Analysis with SPSS. The results showed that organisational culture, work motivation, and digital literacy each had positive and significant effects on MSME performance. Organisational culture had a regression coefficient of 0.323, work motivation had a coefficient of 0.369, and digital literacy had a coefficient of 0.264, with significance levels of 0.000. Together, the three predictors explained 56.7% of the variation in SME performance. The moderation analysis further showed that the interactions between organisational culture and digital literacy and between work motivation and digital literacy were positive and significant, with coefficients of 0.638 and 0.559, respectively. These findings indicate that digital literacy strengthens the contribution of organisational culture and work motivation to MSME performance. The study highlights the importance of developing adaptive organisational practices, sustained work motivation, and effective digital capabilities among MSME operators in the e-commerce environment.
